And how do they get -1? By losing poles? The idea is to split current polearm into 4 skills (staff, polearm, one- and two-handed spear), retaining half of that is still good and fits the theme better.
Another temporary solution could be increasing the skills guild possess in order to not just give people something more to train but also to increase equipment competition in some fields. Primary thoughts are giving glads the sword skill (almost every guild has it and almost every merc is using swords, why not give glads this opportunity too which could possibly lead to re-populate the guild?) and polearms, BDA the axes (currently it's NC and dead Glads competing for them, seems like all weapon focus in the game is towards swords, polearms and clubs while others are left un-contested, knives go to SU and axes go to NC, end of story), RDA could possibly get the swords too but perhaps other solution would be better.
It would be fairly easy to do as you wouldn't even really need to change anything in the mentioned guilds past adding them skills as their specials and special descriptions are fully compatible with proposed changes.

I do not like gladiators in genesis.
Mercenaries are what gladiators should be skillwise.
That is: gladiators are masters of ALL weapons and skilled with shield. Adaptable. Critical.
(I know that mercenaries lost their skills with shield)
Gladiators stuck with axe? Uhm...I dont know where this came from.
Too bad this was not fixed when glads were recoded.
Remember Gladiator the movie? Compare it with genesis gladiators...
Just change the gladiator guild name to "Lumberjacks" and voila! - fixed.

Optimization
Typing is faster then thinking. I use it a lot, as you may have noticed.

Ahh, this was intentional. Somehow I don't think stealthy rangers swinging gigantic swords are very fluffy (unless you're an anime fan).

Mercenaries are not what they should be at the moment. Adapt should only work for fighting skills, their special should be slower but deal more damage and have some better hit descriptions ("You strike * with * precision. * seems * by your attack." spam is not really something I'd like to look at for the majority of time). After all, they're supposed to be generic fighter guild, not generic everything guild. But that's just my personal opinion. I think that Maligant's mercs were bad but still miles ahead in terms of being mercy than the current ones.
As to the Glads, people are crying for them to get other weapon skills (even if it would require you to choose just one of them) for n-teen years without any success. And I really can't see where the problem lies since charge doesn't give a damn about the weapon you're wielding.

no - Tolkien fan and that means I don't remember "Anduril" being even remotely close the size of the "Sting" ... stop trying to fix things that are NOT broken? that goes for several of your topics on this forum

I guess people would like to be in a guild that is close to their imaginary picture of a gladiator and not just generic fighter guild.

Since when was Narsil/Anduril two-handed? Even in the movies it was a bastard sword at best.
One-handed is not the same as "short" or "small".

I do not think that Tolkien wrote whether Anduril was one or two-hander.

maybe - there is no information however, that Aragorn is ever using a shield ... so I assume (key word) that it's a long sword that requires 2 hands, like 2handed ones and hand-and-half ones
