Venting is fine, because it makes you feel lighter and come back later with more will. The neidars don't suck, I think Navarre, Louie, Gorboth, Petros and all of them who worked on it did a great job and gave the guild an identity. On the contrary, I think they did a pretty lazy job with the Knights, but since I am not a member it is just what I see from outside.
When they were updating the neidars they told us that we will lose damage while gaining resistance. That is what dwarves (and the guild) are about. I told Gorboth I wished that whenever someone wanted to attack a neidar, they must wonder whether they are enough to kill one, and he did a pretty good job. Just like when you want to kill something big we call calians, or when we want to fight something tricky we call rangers, when someone wants a wall in front of them they should call a neidar.
The mistake you are making is that you are judging the whole guild based on the biggest character in there (I am sure Irk already passed Rhynox' size) with the highest constitution in Genesis. Had the team attacked Rhynox, it could have been pretty different (for starters, Irk has like 10% more constitution points than me, so I would have gone down faster). From what I read, your point is that nobody in Genesis should survive a team of 5 angmarims. Then what happens when five mages team? The game explodes?
Neidars are full tankers. Our plain damage and hit rate is between the lowest in Genesis, but we make up with our defense and the extra damage we get via strength bonuses. Calians are full damage dealers. No pure fighting occupational guild matches them (vampires were able to do more damage, but they were 3 guilds in one and their output surely matched the one from a militia calian or blademaster calian). Both guilds are specialists, that is, we give up a lot of something to get something else. The angmarims aren't specialists, so they get a higher defense than a calian but lower than a neidar, and higher damage output than a neidar but lower than a calian. It is like complaining that a team of five calians were able to kill the biggest angmarim in Genesis.
The neidars have killed very few people in the last five years, because we just cannot deal enough damage. In consequence, one would expect that very few neidars would be killed because their damage resistance is higher.
About the seconds, every guild has them. The Clan has accepted probably 10 members in the last couple of years (consider that very few like to use the dwarven race) and none of them is active. They log, check messages, and quit. We have a list of seconds, and we could have banished them a long time ago, but from a roleplaying point of view, how can you justify a purge in a family? It is different in the Angmar, though, since it is an army. However, if you are going to ask for people to do a minimum amount of hours per week or be expelled, start looking for a new guild because you will empty it.

If you base your hopes in the effectiveness of a layman block, then something is wrong.
